A two-year inclusion advisory for a selective residential STEM academy — more than 20 hours of counsel with the school’s inclusion lead across four site visits. Listening sessions with custodial staff surfaced what formal channels never had: Spanish-speaking employees felt unheard and treated as lesser, deeply committed to the students but organizing for a voice, and unprotected amid federal enforcement activity. We delivered practical guidance — including protocols for responding to federal enforcement — and direct recommendations to the leadership team. Conditions improved with every visit. The engagement also proved a harder truth we tell clients plainly: the ceiling on inclusion is set by top leadership’s willingness to act.
